The State of Front-line and Mid-Level Manager Development

The rapid growth in the Chinese marketplace has brought about unique manager development challenges for organizations based in and operating in China. Research conducted by Aberdeen in September and October 2009 on Learning and Development for Managers looked at the key strategies, learning delivery methods, and critical content areas utilized by top-performing organizations for the development of these two key leadership populations. In that study, 268 companies with formal learning and development (L&D) programs for front-line and/or mid-level managers were surveyed, 52 of which were based in China, allowing for analysis of the unique challenges of developing leaders in China versus the rest of the world. This research brief looks at the specific efforts that organizations in this rapidly growing region are putting in place to develop managers, and what issues they should be aware of going forward.

Once it is determined who will be developed, organizations must decide what skills or competencies are most critical. Throughout the world, people development skills topped the list. In all regions and across both front-line and mid-level leaders, people development skills, giving and receiving feedback, communication skills, and skills in conducting performance reviews and writing proposals were ranked among the top. But in areas where we see differentiation between the priorities for companies in China, collaboration, influencing and strategic thinking skills emerge (See Figure 5 and Figure 6 below.
